The conventional wisdom about generational differences in the workplace is mostly wrong, according to a new book by Jennifer J. Deal, a research scientist with the Center for Creative Leadership.

The shorthand used to describe the four generations that now make up our nation's workforce goes something like this:

The Silent Generation (born before 1946) values hard work Baby Boomers (born between 1946 and 1964) value loyalty Gen Xers (born between 1965 and 1980) value work-life balance Generation Y (the generation just entering the workforce, also known as Millennials) values innovation and change.

Or, in terms of negative stereotypes, the Silents are fossilized, the Boomers are narcissistic, the Gen Xers are slackers, and the Gen Yers/Millennials are even more narcissistic than the Boomers.

Not so, says Deal. She argues that the generations now of working age value essentially the same things. Her findings, based on seven years of research in which she surveyed more than 3,000 corporate leaders, are presented in her new book, Retiring the Generation Gap: How Employees Young & Old Can Find Common Ground (Jossey-Bass).

"Our research shows that when you hold the stereotypes up to the light, they don't cast much of a shadow," says Deal. "Everyone wants to be able to trust their supervisors, no one really likes change, we all like feedback, and the number of hours you put in at work depends more on your level in the organization than on your age."

Clearly, people of different ages see the world in different ways. But Deal says that's not the primary reason for generational conflict. The conflict has less to do with age or generational differences than it does with clout-who has it and who wants it. "The so-called generation gap is, in large part, the result of miscommunication and misunderstanding, fueled by common insecurities and the desire for clout," says Deal.

Summary of Deal's Findings

All generations have similar values. For example, family tops the list for all of the generations. The most striking result of the research, Deal says, is how similar the generations are in the values that matter most.

Everyone wants respect. Everyone wants respect, but the generations don't define it in the same way. In the study, older individuals talked about respect in terms of "giving my opinions the weight I believe they deserve," while younger respondents characterized respect as "listen to me, pay attention to what I have to say."

Leaders must be trustworthy. Different generations do not have notably different expectations of their leaders. Above all else, people of all generations want leaders they can trust.

Nobody likes change. The stereotype is that older people resist change while younger people embrace it. These assumptions don't stand up under the research, which found that people from all generations are uncomfortable with change. Resistance to change has nothing to do with age; it has to do with how much you stand to gain or lose as a result of the change.

Loyalty depends on context. It is said that younger generations are not as loyal to their organizations as older workers. But the research shows, for example, that the amount of time a worker puts in each day has more to do with his or her level in the organization than with age. The higher the level, the more hours worked.

Everyone wants to learn. Learning and development were among the issues brought up most frequently by people of all generations. Everyone wants to learn and to ensure they have the training to do their job well. Everyone likes feedback. The Best Way to Find the True and Perfect Art

There is this thing called The True Art, or The Perfect Art, or The Way. Oddly, though most every martial artist refers to it, there has never been a real definition for it. Until now.

After all, if there is a definition for the concept of perfection of art, it will make it that much easier to attain. It is always much easier to find something if you know where it is, or, in the specific of this case, what it is. Thus, the intent of this article is to provide a definition, and hope that it will speed up your progress to The True Art.

One of the first definitive things I ever hard concerning this thing called The True Art was that it can?t be heard. I found this interesting, because it provided sound feedback in the case of developing an Aikido shoulder roll, it didn?t necessarily hold true in the case of Kiai (spirit shout). However, I eventually realized that placing the foot firmly without noise provided for a purer transmission of energy, and thus was somewhat true, and I was on The Way.

Another definition I came across during my studies was that The True Art cannot be felt. For years I struggled with this concept, working my way through such ideas as Economy of Motion, the most gained for the least effort. Finally I realized that the concept of Do nothing until nothing is left undone, which was written in the Tao, was an attainable.

A tough concept for me to get was that The True Art could not be seen. This was a killer, and summed up by one person I met through the oblique statement that energy is invisible. But, with enough practice, you do start to move in a different time frame than other citizens of the universe, the practice of the martial arts does establish a different universe that does coincide, yet be superior to, the universe in which we all live.

Finally, there is my personal method for encouraging people on this subject of defining what The True Art is. I tell people that The True Art is like a wobbling wheel, the less wobble, the more True it is. Thus, through the study of physics and our bodies, real time physics can be applied to the analysis of our motions.

Now, thus far, we have a definition that can?t be heard, felt or seen, but can, after a fashion, be measured. Combine that with the definition of God (that which cannot be named), or the definition of chi (it is everything and everywhere, but it cannot be seen), and we have something that is real in the abstract, and which can be measured. And, thus, we have a definition of The True Art.

In the end, having measured the worth of our art and having sought to perfect our art, we achieve The True Art. The question is how long is it going to take to achieve this noble goal? The measuring methods laid down by our ancestors often seem mysterious, and so tend to obfuscate as much as enlighten. However, through a study of the religion of physics we can understand the mysticism, and thus our path can, indeed, be a speedy path.

The one lesson I wish I had learned years ago is that aerobics are not the only way to lose weight. Or that resistance training may be equally important when it comes to burning off fat.

Hmmmm. No wonder I was struggling with weight loss even though I spent hours on the stationary bike and treadmill. Yet for some reason my fat loss was more or less minimal to say the least. More of less limited to what you could say was "not so much".

Yet haven't aerobic exercises always been touted for fat loss? For a couple of reasons. Aerobics are easy and not all that tasking compared to other options. And they're easy to understand. Hit your personal fat burning zone. Remain there for a duration of 35 minutes or so. And that's it.

And don't forget you can often distract yourself with TV, music or other types of entertainment when doing aerobics.

Alternatively, we'd rather not think of the stress and strain resistance training involves. I mean it involves lifting weights repeatedly for a specific number of times. Ugh! All the math involved gives me a headache. No wonder we prefer to stay in our aerobics comfort zone.

Alright, so what's the results of resistance training when it comes to fat burning?

While the number of calories burned depends on the number of reps and amount of weight used, truth is you can burn about the same amount of calories you would with a decent aerobic workout.

But don't miss this. You will still burn calories - even as you sleep. That's because your metabolic rate stays elevated as your muscles repair and rebuild. We're talking maybe as much as 30% elevation for a long as 36 hours later.

You also have less overall chance of injuring yourself because when you workout your core and ab muscles you improve your overall coordination and balance.

Voila! So with resistance training you build fat burning muscles and also lose fat. What's not to like? Given this now what you should do?

How To Use Heart Rate Monitors

There are some things to keep in mind when using a heart rate monitor during a workout. It is much easier to buy one than using it properly from the start when exercising. One thing that should never be forgotten is that the heart rate monitor helps you maintain a level of exercise that your heart can keep up with.

You need to be able to calculate your maximum heart rate, also known as MRH, plus the heart rate you wish to work on. To achieve this, a certain formula has to be followed. To start with you need the difference between your age and 220. Once you have that number multiply it by the percentage that would serve as the lower in your exercise range. The next step is to again multiply the difference between your age and 220 with another percentage, this time at the higher end. For your training these two results will be your heart rate for training.

For example, this can be illustrated using a 25 year old person. The difference between 220 and 25 is 195. The number 195 is then multiplied by 65%, and the result would be would be 26.75, or rounded off to 127. If you multiply 195 again, but this time with 80%, then you would arrive at 156. This means that the desired heart rate during a training session must be anywhere from 127 to 156 beats each minute.

With regard to the percentages, you do not merely choose a number. The percentages are based on training boundaries. The 50%-60% range is for a healthy heart, and it is considered good for your daily exercise. The 60%-70% range is for aerobics and for burning fats, while the 70%-80% range is for endurance training. The 80-90% range is called the anaerobic threshold zone, which can greatly enhance cardiovascular fitness.

Once these heart rate ranges have been determined, then you can use your heart rate monitor. First the back of the transmitter should be dampened. This way it will snugly fit against the skin where contact is supposed to be made. Then it is adjusted, but without any deep breaths being taken. For women the ideal spot to place a heart rate monitor would be under the bra and under the breasts.

After that, start the monitor and then adjust accordingly if the readings a rather abnormal. If you get hyper readings or dead readings right after putting it on, relocate it to a better position. I had a fellow tell me an interesting thing the other day, he told me of a fellow who won?t let his daughter go on a date until she is a black belt in karate. Well, I have to tell you, there is more than just good, old smarts in this idea. No such thing as rape, because when this girl decides to say no...she means NO!

Don?t you just love it? Little Johnny, eh, Loveherfaster takes daddy?s little girl out on a date. His hands start to wander a bit more than drunk on a foggy night, and, suddenly...bam! Daddy?s little girl uses a little kung fu to knock the sweet living bejesus snot out of our horny, little knucklehead.

Now, there is humor here, I know, but there is something else that you might consider. What most people aren?t really aware of is that once you get past the violence and fighting in such arts as kenpo or tae kwon do, there is moral certitude. You know the difference between what is correct and right and what is downright wrong.

Oh, I know there have been people who haven?t lived up to this mnaifestation of the True Art, there have been martial arts instructors who have committed crimes, but they are just the exception. And, let?s face it, they probably weren?t studying the martial arts, they were probably just studying how to be a bully. They were scumbags, polite but still just scumbags, dressed in a martial arts uniform, and that?s all they were.

In ancient times the masters who taught the lessons of karate or kung fu or other arts used to examine and test their students to make sure no idiots could infect the art. In modern times, however, the only screening process is whether a person is willing to come up with the cold, hard cash. And, the sad truth is that most schools advertise fighting to promote their art.

The True Art has fighting in it, but that is not the real intent here. The True Art is actually about the realities of physics, it requires immense attention to detail, and patience, things which are not normal to the thuggish personality. And, the final result, the True Art teaches one how to perceive that actions of the world before they happen.

Oh, we?re not talking about some silly psychic stuff here, but rather the ability to observe such things as appearance, body motion, and what these factors indicate are going to happen. Once little Janey has practiced enough art, and I mean the True Art, not just the fighting sport, she gains the ability to see people for what they are. She will not be fooled by a wolf in cheap...uh, sheep clothing.

So, make your little girl get dan ranking in Karate or tae kwon do, or judo or ninjitsu, or whatever, before she goes on a date, but make sure she learns from a school that has some steel in the cement. Make sure that the instructor is smiling and joking, and knowledgeable, not some lantern jawed bully boy talking about the need to hit first and talk later. Make sure that there is awareness of virtue, the ability to know right from wrong, as well as good, firm martial knowledge, in the fellow who is going to give your daughter the ability to protect herself throughout her life.

Another great way to use light as a protection against burglars is to use plug-in timers to turn the light on or off, when you are away. Then the thief does not know if you are home or not. Just remember also to vary the on and off time, so it is not obvious that it is an automatic timer.

Always lock the shed with a large padlock. And do not leave ladders outside unattended. Many burglars do not bring their own equipment. Instead they use what they can find outside the houses. So do not make it easy for them to break in by giving them the necessary tools.

Typical entry points for the thieves are windows. So to protect yourself the best way, you can put a simple steal bolt or rod through the window frame. This way you make sure, that the window cannot be opened more than a few inches. And it is still easy to remove, if the window should be opened more.

You can protect yourself even more by investing in security cameras and alarm systems. And then a final obvious advice; remember to lock the door and close the windows, when you are away.

The Secret to Effective Project Proposals

Nearly every business team leader has experienced it at one time or another. You have just 15 minutes to make a presentation to upper management about an initiative your feel deeply about. You work hard to prepare the perfect presentation, only to met by the executives with stony silence after you are through. What happened?

My work over the past decade with change leaders has allowed me to hear some great tips for making successful presentations to senior management. I have also seen the flip side with more than one flop. I went straight to the source and asked leaders in both public and private industry what they wanted to see from their mid level managers when hearing presentations.

One thing nearly every executive noted was that team leaders eager to pitch a proposal for support, be it money or otherwise have a consistent tendency to offer far too much information in their presentations. Many proposals never make it past the proposal stage because the executives were too busy and consumed with their current projects to learn every detail of a new proposal. Most senior managers dont care to be involved in every detail that makes up the project your team is working on. They trust you to a number of decisions related to that proposal and dont want to have to be part of that process.

The following are three best practices for making a case to the senior leadership team.

1. Summarize your main points in a Power Point presentation.

Power point is so powerful in this type of presentation because it forces you to organize your key points into short and to the point statements. The Power Point Presentation should be high level key points, and you should be prepared with illustrative stories and anecdotes to bring those points alive. The goal will be to stay on any one Power Point screen no more than three minutes during your presentation. Make sure you have the details to back up your presentation, but only as a resource if you receive specific questions about a key issue.

2. Categorize the key activities and objectives into subgroups.

In a presentation I witnessed recently, the team leader included every detail of the tasks his team intended for 2009. While he had hoped to strengthen his case with a lot of details, it really just irritated the executives instead. One senior manager even spoke up and told the presenter that they had no interested in hearing what activities the team intended to undertake. The only thing important to them was the key highlights.

I find it helpful to group goals or activities into categories. For example, you might say that in 2009, your team will focus on cutting costs, streamlining processes, and developing bench strength. You could then list examples of goals in each of the three categories. This helps the executive team quickly focus on the strategic impact of your team's work and enables them to weigh in on whether they believe these are the right areas of emphasis.

3. Summarize in a few words what you would like senior management to provide to move your initiative forward.

A great number of presentations to senior management take on an informational tone. The team leader will update the executives on status of the project and then ask for questions. Their expectation is that senior management will take the initiative and suggest a plan for funding and support of the project, which unfortunately is rarely the case.

A better approach is to end the presentation with a visual that describes what you are looking to senior management to support. Perhaps this will be a financial commitment, a key decision only they can make, or additional resources to complete the project. True, there is always the possibility that what you ask for will be denied, it is a much better situation to understand right away if what you need to be successful is a possibility.

In the 1990s a team of external consultants worked with General Electric to develop a change acceleration process. The team came up with a four-step formula for effective elevator speeches:

* Our proposal is about . . . * It is very important to the company because . . .* What this means for the companys administration is . . . .* This is the help we need from you. .

This approach will work both in informal individual conversations with senior management staff as well as in your formal group presentations. And, as you become more proficient at answering those four key questions, your ability to get your proposals approve will increase.

Short and crisp presentations give you the ability to focus on your goals and strategies rather than day to day activities. Clarity in your presentation as to what your team needs to be successful will help senior management readily understand what it is you are proposing, what you need from them to be successful, and how your initiative will have a positive impact on company operations.

How to Communicate to Your Employees in Turbulent

As companies struggle to deal with the worsening economy, employee communication is often neglected. Yet ignoring employees concerns can be costly in more ways than one. If not addressed, employee anxiety reduces productivity and may ultimately impact the bottom line via stress-related illness, absenteeism, and decreased employee engagement and loyalty.

Here are five tips for communicating effectively in turbulent times.

#1: The C-Level Needs to be Seen

In general, the more unknown factors that exist in a company, the more important it is for the companys leadership to be seen and available to the employees. Share the process by which senior management is weighing options and making decision before all of the decisions have been made.

#2: Clear the Tension Silence Produces

Unfortunately, many presidents and CEOs are reluctant to hold town hall meetings or webinars in times of uncertainty. They may be thinking, What on earth could I say when I dont even know for certain how the financial situation will impact us or what we will do about it? The temptation may be to hold off on communicating until you know more.

Unfortunately, silence only leads to rumors. If concerns and rumors are left unaddressed, momentum builds and leads to distrust. For employees to trust their management teams, leaders need to communicate openly and honestly about whats happening.

#3: Recognize the Tension

If you arent sure as to what you will do in a situation, share the options and possible courses of action you will take. TJ and Sandar Larkin, communication experts, indicate that employees lost trust in senior management not because they are hearing about difficult situations from them, but because they are hearing little or nothing at all.

William Bridges agrees with this philosophy, based on his experience as an organization transitions expert. Bridges has discovered that staff members typically prefer to hear that there is no news at all, but they will be the first to be told when there is.

#4: Communicate Practical Optimism

The bankruptcy of Lehman Brothers last fall caused stress and anxiety in financial industry employees regardless of their employer. The President of the Navy Federal Credit Union in Vienna, Va. recognized this concern among his employees and sent them a letter immediately. The letter reminded employees that the credit union operated very conservatively, and had never participated in the types of lending practices that got Lehman Brothers in trouble. However, the president did acknowledge that in uncertain times, it would be foolish not to admit that the credit union stood some possibility of risk due to the financial crisis.

This blend of realistic optimism is something that leaders should strive for. Employees dont want the truth to be sugar-coated. Communication expert Robert Holland urges leaders to consider a message like: I know the financial crisis has touched each one of you in very personal ways. These are troubling times, but let me tell you what our company is doing to weather the storm.

#5: Reach out to Remote Employees

In turbulent times, employees in remote locations or in the field can feel forgotten and anxious. One Denver director of a West Coast company in the midst of a large restructure has implemented a system for delivering information to remote employees which consists of:

1. conduct a short phone meeting first thing each week with all staff in order to communicate any new information that has happened since the prior week.

2. conduct a more structured all-hands meeting half way through the week, with an agenda including addressing those rumors going around the organization and sharing what is known and not known by senior management.

3. A Friday afternoon e-mail to all employees summarizing the weeks news regarding the reorganization.

The beauty of such a plan comes from its consistency and openness. People trust that they know what is really happening and feel comfortable raising their concerns. The portion of the all-hands meeting that addresses the rumors results in some good laughs. The whole office feels connected and supported.

However they ultimately choose to do it, successful senior management will take the time to recognize their employees anxiety and be open to honest two way communication. Successful leaders know that when tension is at its highest, good communication is a must for a smooth running organization.

Whats Better " Good Form, or More Reps?

We have all been in that situation. Whether its in the squat cage or lying down to bench, or even standing and doing bicep curls, weve all reached the point where the exercise has become too hard to do right. Sweat popping on your brow, teeth gritted, you have to suddenly make a decision. Do you muscle through, force out those last three reps, even if your form suffers, and complete the set, or do you set down the weights, take a breath, and admit that you were trying for too much? Next time youre in the gym, take a look around. Odds are youll see most people taking the first choice, wobbling as they squat or swinging their free weights up during bicep curls. Sure theyre completing their sets. But is this the right way to go?

The answer is no. Its not. There are a whole host of reasons why sacrificing form for greater reps at a higher weight is an incredibly bad idea. The first and most important is that by sacrificing good form, you open yourself up to a host of injuries. As you lift increasingly heavier loads of weight, you place your body under greater and greater stress and tension. If everything is locked correctly in place, your body will be prepared to handle the load. If not? Muscles, tendons, and joints will suffer, resulting in potential strains or tears. Are you willing to lose months of working out for a quick moment of pride?

Health aside, youre messing up the very routine youre trying to perform. One of the key reasons people allow their form to slip is because the targeted muscles have become exhausted, and the person is trying to harness the strength of ancillary muscles to compensate. But are you supposed to rely on muscles that should only indirectly be involved? Does it make any sense to exercise those side muscles instead of the main group youre supposed to be hitting? Of course not. If youre jacking up your military press by thrusting with your hips, then quit pretending to work out your shoulders and go squat.

Conversely, if youre doing the exercise right, you can lift more weight. If everything is aligned, if youre hitting the right muscles, and youre breathing correctly, youll be able to do more. More reps, more weights. Because youll be engaging the muscles in the purest, most direct manner, allowing for the greatest output. By observing correct form, youll be increasing their functional capability, which will translate into greater results in a shorter period of time.

Notice I mentioned breathing in the last paragraph. Breathing is essential to good form. If youre exercising correctly, your breathing will be synched to your reps, exhaling and inhaling with each extension and contraction. Breathing correctly helps you generate more force and reduces the risks of heart problems and high blood pressure. Youll avoid getting dizzy and light headed, will maintain smooth, rhythmic control of the weights, and feel much better at the end of your workout. And the best way to ensure this will happen? Observe correct form.

So what are some of the classic mistakes to watch out for? Youve seen them a million times. The guy who uses momentum to hike up his weights during bicep curls, swinging them like mad pendulums. Dont! If you have to sit down on a bench, or press your back against the wall. Another one: arching your back during military press. Dont do it! Lock in your core, tuck your tail bone under and squeeze those glutes. By maintaining a straight alignment youll be able to breath better and generate more force. Final tip: align your knees over your toes while squatting! Failing to do this can cause serious knee injuries, limit the amount of weight you can squat, and make you look wobblier than a man made of jello. Watch your toes in a mirror if you have to, and only go as far down as youre comfortable going.

So remember, like any good coach such as Tony Horton always says, if you have to take a break, stand down, catch your breath, relax. Dont push so hard that you become light headed, risk injury, or sacrifice form. Even in such challenging workouts as the P90X youre encouraged to always, always observe good form, because when you lose that, your health is mostly likely the next thing to go.
